摘 要:从知识观这一视角,以9个家族企业为例,提出“代际之间关系、交接班的意愿与承诺、创新与创业活动、知识传递”概念框架,结合本土企业进行多重案例研究。总体上看,大多数创业者倾向于将事业传承给自己的子女而非外人,所以更加重视子女在知识和能力方面的培养。由于在知识结构、对已有事业的认知等方面存在差异,两代人之间产生了矛盾和冲突,而继承者在公司内部开展相对独立的创业活动则有助于创造新知识,提高继承父辈事业的能力,因而创新和创业活动是两代人事业传承的重要条件和保障。

据统计,2008年胡润百富榜上富豪们的平均年龄为48.3岁,可以预见,未来5至10年,我国即将迎来家族企业从第一代创业者向第二代创业者转移的高峰。两代人的顺利交接棒,不仅仅是物质财富的顺利移交,更重要的是如何将父辈的事业继续经营下去。家族企业的创业者们感叹“可以将自己的财富和(职位)头衔传给子女,但无法强迫别人真正接受他们,(他们)能不能在这个位子上坐稳、坐久这不仅取决于他们的能力,而且在很大程度上还取决于其是否很好地将自己的人脉和经验等更深层次的东西传给他们”(窦军生 等,2008)。家族企业的传承问题是近年来学术界研究的重点。但传统研究更多地关注财富的继承,注重物质资源的传递,而忽视了构成家族企业核心能力的资源,特别是无形的知识资源和能力传递的研究。家族企业的交接班,不仅是物质财富的传递,而且是非物质财富,特别是知识和能力的交接。因此,本研究将代际传承界定为,家庭(家族)两代人(具有血缘或亲缘关系)之间在所有权、经营权以及知识和能力上的交接。LOcALhOSt基于以上分析,本研究的主要目的是通过一系列案例分析,探讨家族企业在代际传承过程中知识资源如何传递,以及在代际传承过程中,接班人开启的一系列创新与创业活动,是否有助于传承的进行。
